Three years ago, I was driving around Phoenix and reviewing turnover numbers with our COO and VP of HR. Turnover looked terrible on paper. But in every Original ChopShop, I kept seeing the same team members. That disconnect bothered me. We went back and segmented differently: What do the top 15 hourly team members tenure at each location look like? Turns out they'd been with us for 2.5 years on average. Those were the people I kept seeing on all of my visits. The other 25? Short-term employees. Always have been, always will be. That realization changed our entire training strategy. For those 25, we focus on 30-60-90 day onboarding, menu knowledge and hospitality standards. If that's all they know, we're winning. For the top 15, we built career pathing. Our last training rollout with Opus Training hit 94% completion across front and back of house. Previous system? We'd be lucky to hit 40-50% front of house and 0% back of house. Restaurants don’t fail because of bad food. They fail because of bad decisions. People assume great food is the key to success. It matters—but it’s not enough. The real problem? Staffing levels are always off—either too many or too few. No real control over inventory and wastage. One day service is fast and efficient, the next day it’s slow and inconsistent. Training is treated as a one-time event instead of a daily process. The system works only when the owner or manager is around. The solution? Every process should be documented, not just in people’s heads. Every employee should have clear, measurable daily goals. Instead of hiring more people, hire the right people and train them well. A well-run restaurant should perform the same way, with or without the owner on-site. Restaurants that focus only on food eventually struggle. Here is Your Game Plan for the RIF – Lots of resumes from people in the RIF (reduction in force - layoffs) this month. Mostly MGM Resorts, where people with 20 years of tenure are falling like dominos. Here is my recommended go-forward plan for those in career transition. Move On! – The first thing on the agenda is to clear your head. Stop obsessing about your previous employer or boss. Trust me, they forgot your name on the day you left. Move on. Focus on the job search. Rainy Day Fund – You have six to 12 months of living expenses, correct? This allows you to relax, contemplate various opportunities and move forward with your career. If you were making $100,000+, expect the job search to take six months or longer. It depends on several factors. If you can’t relocate, that will limit your options. If you are looking for a big salary increase…we’ll be rooting for you! With that rainy day fund, you are not in a panic to pay the mortgage. Tap Your Professional Network - 85% of career opportunities are referrals from your professional network. You kept in touch with your peers, right? They are the ones getting calls about job opportunities and can pass them on to you. Do NOT post “OpenToWork” on your LinkedIn profile. Do NOT post on LinkedIn that you were laid off after 20 years. Stay on the down low. Email or call your peers to bring them up to date and communicate how grateful you would be for any referrals. Executive Recruiters – The next 10% of career opportunities, and most of the best ones, come from Executive Recruiters. You have a strong relationship with at least one top Executive Recruiter, yes? If not, ask your peers for referrals. Executive Recruiters don’t take cold calls, and for the most part, don’t represent unemployed executives. If you don’t have a relationship with an Executive Recruiter, highly doubtful any will represent you. The Company Always Takes Care of the Company – If are in the RIF after 20 years at MGM Resorts, you just learned the most valuable career lesson in history: The company always takes care of the company. You are family…until the day you are not. Never forget.

One month into bartending and serving, and I’ve already learned something corporate leaders should hear: In the restaurant world, bad service gets called out in real time. If you mess up an order, you hear about it immediately. If you ignore a table, they find another server. If you’re slow, customers tip accordingly. In other words — feedback isn’t annual, it’s instant. Meanwhile, in many organizations, leaders let poor performance, bad behavior, and disengagement simmer for months (or years) before addressing it. By then, the “customer” — whether it’s a client or your top employee — is already halfway out the door. Restaurants don’t have that luxury. The best ones: ▪️ Train their team on standards from day one. ▪️ Make feedback part of every shift. ▪️ Recognize and reward great work in the moment. Maybe corporate America could take a page from behind the bar.
