When HR Uses Fear Instead of Facts At a recent leadership seminar for a very large, well-know long-term care provider, a senior HR director told the room: “Not clocking out for lunch is against the law.” In Indiana, that’s simply not true. Breaks for adults aren’t legally required—though I firmly believe everyone should take them. The problem? Instead of saying, “This is our company policy,” they used fear to enforce compliance. And it got worse: even in a true emergency—like a resident coding—staff were told to clock out or face discipline. That’s when I have to ask: When did we take the human out of Human Resources? When did common sense stop being part of the job? Kraft Heinz Is Splitting Into Two Companies. Keurig Is Breaking Up With Dr Pepper. Doesn’t anybody stay together anymore? Welcome to #HRThursday. As the economy evolves, the one-size-fits-all strategy for corporations is losing its appeal. In 2018, Keurig Green Mountain merged with Dr Pepper Snapple Group to form Keurig Dr Pepper, aiming to diversify and reach new markets. Fast forward seven years, and the company is now rethinking that strategy, concerned that a lack of focus has contributed to declining sales of Keurig coffee machines and pods. Similarly, Kraft Heinz, backed by Berkshire Hathaway and 3G Capital, merged in 2015 with high hopes. But ten years later, shifting consumer preferences have challenged some of its legacy brands like Lunchables, Capri Sun, mac & cheese, and yes… even mayonnaise. (How do we struggle with mayonnaise?) Mergers often promise streamlined back-office operations with shared finance, #HR, and procurement functions. But when companies split, those efficiencies unravel. Overhead increases. Complexity returns. And HR is right in the middle of it. So, how can #HRProfessionals help a company transition from a generalist model to a specialist environment? Rather than see it as the end of something, let’s be intentional about building something new. Here’s the three things I’d start with: 1) Redefine Organizational Identity - Help each new entity clarify its mission, values, and culture. What makes it unique? What talent does it need to thrive? Help the new organization shape its own culture intentionally, rather than letting it form by default. 2) Leadership Development for Change - Equip leaders with the tools to manage uncertainty, communicate vision, and build trust during transition. Start succession planning now. What talent can we redeploy? Are there poor performers that can be left behind? And what new specialists do we need in a more focused market? 3) Build an Agile HR Infrastructure - Design scalable HR systems that support autonomy while maintaining compliance and consistency across entities. Take a hard look at the HR systems moving with you - is this the time to break up with your HRIS? Are there AI tools you can plug in to keep your staff lean? Re-evaluate those SOPs, are they lean or are they out of date? Spin-offs can create anxiety. It’s an opportunity for HR to lead with empathy by offering transparent communication, career pathing, and support through change. And the best HR people become coaches helping teams navigate ambiguity, redefine success, and embrace reinvention. Corporate breakups aren’t just business decisions, they’re human ones. With employee stress continuing to rise, we have an opportunity as leaders to make a difference. Here are a few of my takeaways from this great article that reinforces how well-being is fundamental for sustained performance. 1. Employee Stress is a Business Risk: Stress isn’t just an HR problem; it’s a business risk we can’t afford to ignore. When employees are overwhelmed, productivity plummets, and morale takes a hit. A stressed team directly impacts the bottom line.   2. From Programs to Culture Shift: Programs are great but they aren't enough. We need to look at the bigger picture—our entire culture and how we treat our people. It’s about creating an environment where mental, emotional, and physical well-being is woven into the fabric of our daily practices, mindsets and behaviors as an organization.   3. Leaders have a Shared Responsibility: Leadership plays a massive role in shaping workplace culture. If we want our teams to prioritize well-being, we need leaders to walk the walk. That means prioritizing their own well-being and modeling healthy behaviors. Two years ago I ventured into HR consulting —creating handbooks, advising on compliance, helping organizations hire well, manage fairly, and support their teams through change. I’ve loved being the go-to person for all things people and policy. But lately, something has shifted. After some deep reflection on where I want to grow next and how I can make the most impact, I realized I’m ready to move beyond traditional HR consulting. I’m shifting toward People Operations strategy—a more holistic, forward-thinking approach that allows me to work at the intersection of people, systems, and organizational purpose. It’s a natural next step that builds on everything I’ve done, while pushing me to think bigger about how HR can drive meaningful, long-term change. What’s the difference? Traditional HR consulting is often reactive: solving problems, ensuring compliance, putting out fires. People Ops strategy is proactive: it’s about designing the systems, structures, and culture that enable people to do their best work, before the fires start. It means asking different questions: ➡️ How can our org structure reflect our values and mission? ➡️ What does sustainable success look like for our people and our bottom line? ➡️ How do we build equitable, transparent, and human-centered systems for performance, growth, and engagement? The future of work requires more than policies—it requires strategy. And that’s where I’m focusing my energy. This work lights me up.
