    Throughout my career placing professionals across organizational levels, I've observed a counterintuitive pattern: the most productive employees often experience slower advancement than their more strategically visible counterparts.   This disconnect occurs because organizations promote based on perceived value rather than task completion volume.   The Visibility Gap: Most daily work remains invisible to decision-makers who determine advancement opportunities.     My favorite career transformation story: 👉 From personal trainer to $100 million seller. ——— In 2016, we launched a professional development program at a Fortune 50 bank. The goal of the program was simple. Bring in talented sales individuals and transform them into top mortgage originators. Our program participants had: - Zero banking experience - Zero mortgage experience - Zero originations experience They were hired for potential, not current skills. They were blank slates. ——— I'll never forget one new hire who walked in the door. Let's call him "John." John came from a fitness background. Two years prior, he'd been a personal trainer. One year prior, he'd been selling fitness equipment. There was nothing about John that screamed "top mortgage talent." Except John had all the right tools. These tools would propel John from zero mortgage experience to the heights of the industry. Let's look at his toolkit. ——— (1) A strong "why" John knew exactly why he was in the program. Where other participants struggled to articulate their motivation, John's "why" was empowering. 👉 He wanted to help people find a home they loved. This powerful value drove John's actions. He leaned into it every single day. ——— (2) A clearly-defined goal Like a world-class chess player, John pictured his career moves several steps ahead. He knew how to be successful in the program. He knew how to be successful in the next role. And the next. It's no surprise John landed promotion after promotion. He'd already done the mental work. ——— (3) A learner's mindset. Nobody asked more questions than John. During our training program, his hand shot up at every opportunity. He also formed strong relationships with the leaders of the development program and his local market. He took the same systems approach that'd helped him in fitness and applied it to his work in the mortgage field. He established: - A structured calendar - A strong sales cadence - A clear list of priorities This system pushed him forward at a record pace. ——— Last I heard, John had taken his local market by storm. Within months of graduating from the program, he was a top performer - generating millions in loan originations in the competitive California market. Within a year, he'd been promoted. He took on a highly-coveted manager role, leaping over professionals with years more experience.     You are probably familiar with Amazon's "Start with the press release" or working backwards method for product releases (link in comments below). This week I had the idea to do that with my career development. Almost certainly, I am not the first to think of this, but thought I would share my version. 1) Start with the announcement - write the announcement of your next role no matter how far out that is. Include the unique strengths, skills, and experiences you are bringing to the position. 2) Create your future resume - write the resume/CV that got you the next role. What is in that future version that you don't have on your resume today? 3) Use the announcement and resume as guiding principles to get clear on any gaps and to make informed decisions on where to invest your time next 4) Start collecting the experiences you need with intention 5) Continually reflect and adjust as needed, career development is never a straight line and you don't know what you don't know yet. I am a fan of prioritizing growth and development even (especially?) when you are enjoying where you are today. Today is always the best day to do anything, so am off to write my future resume. 😃

    I’ve been promoted 11 times in 20 years at 6 companies Here’s how I did it: 1. Eliminate entitled expectations and patiently play the long game 2. Be truly exceptional in your current role - don’t underestimate how long it takes to achieve mastery 3. Clarify and communicate your long term career goals including your ideal next step  - it is not up to your manager or anyone else to do this for you 4. Demonstrate you can do the next role by taking on key responsibilities of that position - you don’t need to ask permission to solve important business problems 5. Make your manager’s life easier, become indispensable to them and seize learning opportunities to take projects off their plate 6. Lead by example by exuding optimism, assuming positive intent and helping others, especially through challenging times 7. Don’t complain and only talk about problems, design and implement solutions that drive real results 8. Act like an owner and don’t let your current job description hold you back from doing what is required for the business to be successful  9. Respond to inevitable disappointment gracefully and don’t give up  10. Choose the company and evaluate the hiring manager wisely - a great company and an invested manager are two key ingredients to create the conditions for career advancement My biggest lesson 20 years into my career: The promotions are great but don't feel as good as you think they will - focus on the journey and the process, that's the good stuff #personaldevelopment
