The 🍊County Chapter of the International Coaching Federation has invited me to share some tradecraft that can help boost the effectiveness of coaches and OD consultants. This session will define OD and demonstrate how coaching, when applied through a developmental lens, creates learning organizations that prioritize personal growth, reflection, and continuous innovation. Coaching in OD emphasizes the importance of #ReflectivePractice—structured moments of introspection that enable leaders to assess their values, biases, and assumptions, and to engage in deeper, more productive dialogue with others. Through this lens, #ConstructiveDevelopmental Theory provides a model for coaching that helps leaders move beyond reactive problem-solving to #StrategicAdaptation, enabling them to manage unexpected challenges with resilience. At the heart of this approach is the development of reflective practitioners. Reflective practitioners deliberately analyze their own internal processes—values, emotions, strengths, and blind spots—so they can respond thoughtfully to complex situations. In OD, this concept is formalized as Use of Self: the intentional application of self-awareness to interactions and decision-making in organizational contexts. #UseOfSelf encourages OD professionals to bring their full, authentic selves into their work, enhancing their ability to connect with others, facilitate change, and generate long-term impact. Is Succession Planning "faltering?" Much has been written about "Boomerang CEOs" - most notably Bob Iger at Disney - as Boards consider prior leaders amid succession breakdowns. As the Financial Times put it, "US companies opt for boomerang CEOs as succession plans falter." While Chief Human Resources Officers aren't boomeranging back in the same way, two trends in Fortune 200 companies point to similar challenges in HR succession: 1. Internal CHRO succession is declining. In 2024, only 53% of newly appointed CHROs came from internal succession, a 37% drop in internal succession rates from the prior year. 2. External appointments favor experienced CHROs. Of externally hired CHROs, 79% had prior CHRO experience, signaling a premium on proven functional leadership. These data points raise a critical question: Is Succession Planning - starting with the function of Human Resources - delivering its intended value? If HR is a strategic driver of talent, we must ask whether we're building the right internal talent to be competitive (both internally and externally) for the future. Great conversation in today's Strategic Doing Institute (SD) session. Thanks to Jack Ricchiuto and others for their insights. Here is what I learned: To foster effective systemic transformation, it's critical to focus on agreement and shared understanding. Just because everyone nods their heads doesn't mean they understand or agree with you. Test it out. Frequently. Start with assumptions because everyone has assumptions, and it helps get everyone's knowledge and perspectives out on the table. However, assumptions lack the power to drive progress—only questions and exploration of the unknown can move us forward. More questions lead to better questions. Better questions emerge through iterative inquiry, even if initial questions seem imperfect. They have the potential to spark innovation and new directions. Instead of rehashing known ideas through discussion, action and experimentation are key. The "ingenuity gap" per Ed Morrison highlights the need for new, bottom-up approaches to address unforeseen challenges effectively.
